Documented accuracy rate

Specialty or adaptability match

Encoder and EHR software proficiency

Understanding of compliance and payer rules

FAQ
Should I consider a new grad with a fresh CPC certification but no job experience?
Only if you have time and systems to train them, and you're paying entry-level wages. A new CPC (often CPC-A, apprentice status) will code slowly, need supervision on every tricky chart, and take 6-12 months to reach full productivity. If your billing is already backlogged or you lack an experienced coder to mentor them, hire someone with at least two years of production experience. One candidate has hospital inpatient coding experience and I'm an outpatient clinic. Will that transfer?
Partially, but expect a learning curve. Inpatient coders use DRGs and focus on complex diagnoses across multi-day stays. Outpatient coders handle E/M levels, minor procedures, and same-day visits with different documentation requirements. How do I test coding skills during the hiring process without taking too much time?
Send 3-5 redacted chart notes from actual patient encounters in your practice (remove all PHI) and ask the candidate to code them within 48 hours. Provide the same encoder access you use, or let them use their own tools. Compare their code assignments to what your current process or an audit would produce. Look for correct primary and secondary diagnoses, appropriate CPT codes and modifiers, and a brief note explaining any queries they'd send to the provider. A candidate who scores 90% or better on this real-world test will likely perform well on the job. Anyone who refuses the test or scores below 85% is not ready for independent coding.
