Look for resumes that name specific machines (Haas, Mazak, Okuma), control systems (Fanuc, Siemens, Heidenhain), and measurable outcomes like scrap rates, first-pass yield percentages, or setup time improvements. The best candidates show progression from operating to programming to troubleshooting complex jobs.

Bonus: mentions fixture design or custom workholding.
Red flag: Only lists 'operated CNC machines' with no mention of programming, setup, or tooling selection. Vague phrases like 'assisted with programming' suggest they watched someone else do it.
Blueprint reading and GD&T knowledge

Red flag: No mention of blueprints, drawings, or GD&T anywhere. If they have 5 years of experience but never mention reading a print, they probably followed someone else's setup sheets.
Precision measurement and inspection skills

Strong evidence: Names specific tools: micrometers, calipers, height gauges, bore gauges, pin gauges, CMM, optical comparator. Red flag: Resume lists only routine tasks with no examples of solving problems, improving processes, or making anything better. Passive language like 'followed procedures' or 'completed work orders as assigned.'
Material and tooling knowledge

Strong evidence: Resume mentions specific materials (aluminum, stainless steel, titanium, Inconel, tool steel, plastics) and tooling types (carbide inserts, end mills, drills, boring bars, live tooling). Phrases like 'selected appropriate tooling for material and operation,' 'machined exotic alloys,' or 'managed tool crib and optimized tool life.'
Red flag: No mention of materials or tooling. Generic phrases like 'machined various parts' without any specificity about what materials or what challenges they presented.
Relevant industry or certification background
weight 5/10Have they worked in an industry with high standards (aerospace, medical, automotive), completed a formal apprenticeship, or earned certifications? These signal someone who has been held to a higher bar and learned proper habits.
Strong evidence: Mentions aerospace (AS9100), medical (ISO 13485), automotive (IATF 16949), or defense work. Lists certifications: NIMS (National Institute for Metalworking Skills), apprenticeship completion, or trade school diploma. Phrases like 'FAA-approved parts,' 'FDA-regulated components,' or 'worked to MIL-spec standards.'
Red flag: Worked only in low-tolerance, high-volume environments (simple brackets, non-critical parts) with no exposure to tight tolerances or demanding quality systems. No training or certifications beyond high school.

FAQ
A candidate has 10 years of experience but only as a CNC operator, not a programmer. Should I consider them?
Only if you are hiring an operator and plan to do all the programming yourself. An operator who loads parts, hits start, and unloads is not a machinist. If your job requires setup and programming, this person will need months of training and may never become independent. Better to hire someone with 3 years of real machining experience (setup and programming) than 10 years of button-pushing. If you are desperate and the candidate is hungry to learn, make it a trial: give them 30 days to prove they can set up and program a simple 3-axis job with coaching. If they cannot, cut your losses.
How do I tell if someone actually wrote G-code or just used CAM software to generate it?
Ask in the interview: 'Walk me through how you programmed your last job. Did you use CAM software, hand-code it, or edit a post-processed program?' Then ask a follow-up: 'What is a G01 command? What does M06 do?' If they used only CAM and never touched the code, they will stumble on basic G-code questions. Hand-coding is not required for most shops anymore, but a machinist should be able to read and edit G-code to fix small errors or optimize a program. If they have zero G-code literacy, they cannot troubleshoot when the post processor spits out bad code or when a program needs a quick tweak at the machine.
Should I require experience on the exact same machines I have (e.g., Haas), or is CNC experience transferable?
CNC skills are highly transferable across brands if the candidate knows the fundamentals. A machinist who ran Mazak mills with a Mazatrol control can learn a Haas with Fanuc in a few days. The key is whether they understand offsets, tool tables, coordinate systems, and work holding, not whether they memorized one brand's button layout. Do require experience on the same type of machine: a lathe guy will need time to learn a mill, and a 3-axis mill operator will struggle on a 5-axis without training. But do not reject a strong candidate just because they ran Okuma and you have DMG Mori. Reject them only if they have never done setup and programming, because that skill gap is much harder to close.
